MRI Greater China Talent Environment Index confirms continued tension on the job market and compensation levels but also a complex profile of top talent with work/life balance as an emerging theme.

BEIJING, April 7 As China puts forth its national agenda to raise the happiness index of its citizens, top Chinese talents are also shifting towards a new set of similar values, according to the Greater China Talent Environment Index (Index) released today by The MRI China Group. The Index, drawn from data surveying 3,185 middle to senior level executives across six key industries in both mainland China and Hong Kong, revealed a multifaceted profile of China’s top talent trying to achieve higher compensation, career advancement and work/life balance. The Index draws a portrait of a rising Chinese middle class with growing confidence: 64% of mainland respondents received at least one offer from another company in the past 18 months; 77% of them indicated increased confidence about career opportunities in 2011 vs. 2010 and 87% them are open to making a career move in 2011.46% of the people having made a move had seen a remuneration increase over 30%. The majority of respondents including the ones who believe they are in the top percentile of compensation remain dissatisfied with their current compensation. However, the Index suggests that to stay in a current job, “challenges” and “people” are what count most over “compensation”, with “job security” considerations also much stronger in Hong Kong. When moving to a new role, compensation remains the number one motivator while “increased responsibility” and “work/life balance” are also determinant factors.

The Index profiles first and foremost, an ambitious talent pool driven by career ambition and money, but it also reveals an increased expectation of “happiness”. A key emerging trend amongst China’s middle class is an increasing demand for higher quality of life. According to the Index, “work/life balance” ranks among the top three motivators for people undertaking a career change in mainland China and in Hong Kong.

“We are seeing complex trends and interesting value changes amongst top talents in China,” said Christine Raynaud, CEO, The MRI China Group. “The attraction and the retention of top talent is on the agenda of all CEOs and senior HR executives in Asia – our survey shows that it is not all about money so companies could mitigate the compensation issue with an offering for a good work environment and a career plan.”

“As China focuses more on people’s livelihood, we expect to see more maturing talents join in the pursuit of work and life balance,” said Chris Watkins, Country Manager, The MRI China Group. “Companies will experience increased difficulties attracting and retaining top talents in the years to come, given that they are already in short supply and many of them will want more than a fast career and money.”

The Index also revealed interesting trends in mobility. According to the survey, 64% of mainland respondents are seeking work both inside and outside their local markets. The same trend is also present in Hong Kong. Outside China, Singapore and Australia were the most sought-after destinations. It is worth noting that the report did not find a strong correlation between the “go west” initiative and the respondents’ willingness to relocate. For companies looking to expand inland, this result suggests the necessity for increased attention to workforce planning.

The Index is released together with The MRI China Group’s top-line recommendations on how to retain and attract key talent. The full report is now available upon request. For copies, please notify the media contacts listed below.

Tal-os Asia launches TalentSUITE, the industry’s first Talent Market Intelligence Solution

Hong Kong; 14th October 2008 –Tal-os Asia, a Talent Management and Recruitment solutions firm in Asia today announced that after a comprehensive piloting and testing process it has formally launched its unique and proven talent market intelligence solution to empower HR Professionals, corporate recruiters and senior management formulate effective talent strategies that will align closely with their business goals.

Tal-os’ TalentSUITE will enable HR directors to discover who their target talent populations are, where they are, what they want and how to sign them on. Consisting of four different modules, the total solution delivers statistically valid and reliable first-hand market intelligence on the key areas of talent management, namely, recruitment, retention, employer branding, generational issues and remuneration.

“In a world where cost per hire, time to fill and recruitment effectiveness is becoming increasingly important, organisations are recognising that unplanned, unmeasured and reactive recruitment campaigns are both expensive and likely to result in costly mis-hires. Additionally, the long-term demographic imbalance especially in Asia and China is predicted to further intensify the talent war in the longer term. Even in slower markets, top talent have multiple choices and companies who plan their recruitment campaigns carefully will obtain the lion’s share of the available talent, while for others costly campaigns will produce a low ROI,” states Tony Dickel, Chairman of Tal-os Asia. “Our TalentSUITE solution helps companies derive the information they need to better target, attract and retain the talent they need, at a lower total cost per hire.”

The four modules of the solution launched today are TalentSCOPE, TalentMAP, TalentTEST and TalentWAR.

Highlights of TalentSUITE
1. TalentSCOPE:- Provides a general or strategic overview of the target talent market and provides answers as to the size of the eligible talent population, where they are located, how much is the sector growing, what the salary ranges, etc for each demographic within the population.
2. TalentMAP:- Detailed survey of the target candidate population that provides an in-depth assessment of a statistically representative stratified sample of the target talent market; computes the features of the talent pool such as general background, biographical characteristics and current status and motivations, etc
3. TalentTEST:- Evaluates candidates on certain metrics such as personality type, work styles, leadership traits, generational styles, etc
4. TalentWAR:- provides competitive benchmarking and provides insights on organisational structure, profiles of targeted groups of employees within defined competitor or other companies. This solution can also be extended to building a database of targeted talent and tracking them on behalf of our clients.

“By utilising TalentSUITE, businesses no longer need to rely solely on information gathered from recruitment agencies related to their approach to the talent market,” adds Dickel. “Business Intelligence gathered from TMI is real-time quality controlled data that shows the state of play today and not last year’s findings. This will help HR professionals to plan and execute their talent attraction, acquisition and retention strategies more effectively!”

TMI will be overseen by Jam Mariquit, Head of Market Intelligence for Tal-os Asia. Jam has over 15 years experience in the market intelligence arena, having headed over 200 research projects in the Asia Pacific Region in the course of his career.

“The four modules of the TalentSUITE can be purchased as a standalone solution or customised to meet the different needs of each organisation. So far, several of our clients have deployed a combination of the modules of TalentSUITE, based on the HR landscape in their organisation as part of their HR strategy,” states Mariquit.

Hong Kong; 5th June 2008–Tal-os Asia, a Talent Management and Recruitment solutions firm in Asia today announced a recent “Gen X and Y Recruitment” survey revealed that majority of HR managers will not hire a candidate if they find risqué photos of them posted on the internet, including on online social networks like Facebook or Myspace. The “Gen X and Y Recruitment” Survey conducted earlier this month has a total of 78 respondents of which 75% are in-house HR Managers and Directors, working in companies with over 100 employees.

Due to the growing popularity of social networking sites and personal blogs amongst Generation X and, particularly, Y candidates, HR executives are relying more on the internet to attract talent to work in their organisations. The poll indicated that over 60% of the respondents will not interview nor hire the candidate if they discovered risqué photographs and other provocative comments relating to alcohol consumption, drug use and or sexual exploits on their websites, blogs or elsewhere on the net.

“Individuals from Gen Y have a high propensity to utilize various internet resources for social and networking purposes. They are also more inclined to use the internet to promote themselves to companies they wish to work for,” notes Tony Dickel, Chairman of Tal-os Asia. “What they should be aware of is that this might backfire if personal information is posted inappropriately.”

Dickel adds: “Jobseekers also need to be aware that savvy recruiters, including professional recruitment organisations, are increasingly trawling the internet to obtain background information on candidates which are being seriously considered for roles. The danger arising from posting “risqué” information extends also to that which may be posted by others, who are “friends” with you on social networks. We therefore recommend individuals to manage their “digital footprint” very carefully!”

Generally, the survey deduces that the gap between Baby Boomers and Generation X and Y employees and employee engagement are the biggest talent management challenges for HR executives This can be attributed in part to the evolution of Hong Kong and China businesses in the past decade during which rapid globalisation and technology advancement have been more readily assimilated by a younger workforce whilst more senior workers cling on to traditional business practices.

The study also shows that about 80% of the respondents perceive a “sense of entitlement” from Gen Y employees. This confirms that Gen Y professionals are seen as favouring jobs that encompasses their personal lives and measure their performance with results versus working within a fixed amount of time. Hence to properly lead and engage Gen Y employees, HR Managers might want to consider offering Gen Y employees flexible working hours, tele-commuting and flexi-employment terms.

In addition, close to 80% of respondents believe that a mixture of leadership styles might be the best approach to engage, communicate with and motivate Gen Y staff in the workplace. “The scarcity of today’s talent pool has impacted the management styles of HR executives, leading them to explore more avenues to recruit and retain Gen Y staff,” adds Dickel. “More and more companies are posting job vacancies on job boards, company websites, online social and business networks like Linked-In, as well as looking to innovation from their recruitment partners to assist in their talent acquisition strategies and to improve their employer brand.”

Hong Kong: 29th April 2008 – MRI China Group, one of the leading and fastest growing recruitment consultancies in Asia today announced that findings based on a poll conducted with HR heads and management in Asia indicate that businesses are hiring to support expansion and growth in the region.

The survey with about 120 companies revealed that more than 50% of MNCs polled have been enjoying robust growth in their business in Asia since January and are optimistic that growth will be sustained for the rest of 2008, particularly for companies based in China. The industries covered include IT, Banking, Retail, Manufacturing, Chemicals and Property. The survey also infers that as a result of burgeoning business, HR managers are sticking to their hiring plans to acquire additional staff. Furthermore, over 40% polled are actually revising their budgets to increase headcount to cope with further expansion in their business operations.

Another key finding further establishes that salaries are expected grow by at least 10% in Asia. The expected salary increases for top management executives especially in the banking and IT sectors and in China are also predicted to rise significantly. Most of the respondents attributed current inflation rates and higher costs of living to support the salary increases.

“When we conducted our survey of business sentiment at beginning of this year it showed considerable nervousness combined with a “wait and see” attitude on hiring and salary plans. It seems that the “wait and see” period is now well and truly over and that businesses in the region generally foresee uninterrupted growth. It would seem that the economic slowdown from the US and Europe this time has not impacted Asia as much as it had in the past and that there is at least a partial “decoupling” remarks Mr Tony Dickel, CEO, MRI China Group. “Instead, the robust Asian economies have intensified the war for talent particularly for experienced management staff, and there is still significant upward pressure on compensation packages of top echelon talent, particularly in China.”

However, the robust Asian economies are deriving some benefits in the talent market. “We are seeing a lot of experienced talent being attracted from the US and Europe to head up business initiatives of MNCs based here,” adds Dickel. “This not only helps to ease the talent pool for top management expertise but also elevates the skills of the mid level managers in Asia.

Other results of the survey also indicate that companies are also doing more to improve their employer brand to attract talent and offering more employee benefits in a bid to retain staff.

MRI China Group has been growing steadily in the last few years. It has also strengthened its partnership with Barkers Resourcing in Tal-os Asia to provide Recruitment Process Outsourcing (RPO) solutions, large scale recruitment solutions and talent market research solutions to Chinese and global MNCs.

About the Survey
The study represents data compiled from about 120 Management executives and Heads of Human Resource, working in enterprises and MNCs in Singapore, Hong Kong, Shanghai and Beijing. The industries covered include IT, Banking, Retail, Manufacturing, Chemicals and Property.

Beijing, China: 28th March 2008 – MRI China Group, one of the leading and fastest growing recruitment consultancies in Asia today announced that findings of its Annual Compensation Package Report in China reveal that compensation packages for mid to senior level talent at Multinational Corporations (MNCs), who changed jobs during 2007/2008, are still growing at record levels amidst slower economic growth and appreciation in the value of the RMB.

The survey shows base compensation rates jumping by 38%; and 34% for total compensation within the top talent pool in 2007/2008. “Similar to last year’s trend, the study reveals that over 90% of sought after talent are Chinese nationals, highlighting the high degree of companies’ continued focus on localising their leadership teams in China,” comments Mr Tony Dickel, CEO, MRI China Group.

The Banking sector reported the highest compensation increases of over 50% in 2007/2008, compared to other industry groups due to the rapid expansion and opening of the banking industry in China.

Average Total Package Increase (by percentage)in 2007/2008 by industry and function

                                                                Average Total Package increase
By Industry 2007/Early 2008
Banking 53%
Industrial/Manufacturing 40%
Life Sciences 37%
Chemicals 35%
Retail 31%
Consumer Products 26%
IT/Technology 24%
Supply Chain/Logistics 16%
By Function
Human Resource Roles 35%
Finance Functional Roles 26%

“Enterprises may have reached a critical point in the compensation trends here in China as they struggle to cope with tight compensation policies and salary bands stemming from their US or Europe headquarters, who cannot comprehend the pace and speed of salary increases over here, “ remarks Mr Chris Watkins, China Country Manager, MRI China Group “With new talent being offered up to 30% pay increases to join new companies, HR managers are striving to retain top talent in their companies.”

Summary of the 2007/2008 study:
• Over 95% of candidates accepted total compensation more than their current package.
• 49% of candidates received more than 30% increase over their previous total package.
• HR and Finance functional roles continue to be in high demand with 35% and 26% increases respectively.
• Most compensation packages increases are in the form of base salary with candidates becoming more focused on guaranteed income versus the total package.

Some Highlights of the study are as follows:

1) Large established firms have become a pipeline of talent to new and rapidly expanding MNCs that do not have strict banding structures in place.
2) Enterprises are continuing to hire high impact PRC nationals for VP, Director and Manager level roles in China.
3) Many companies attempting to replace expatriates with top local talent often result in local candidates receiving other offers during the recruitment cycle, enabling them to pick the most attractive offer.
4) Candidates are becoming more sophisticated in their approach to job changes as their personal and professional networks have expanded in the last 3-4 years.
5) Most candidates obtain at least 2 offers during the interview cycle as hiring cycles take 8-12 weeks to complete. Top talent often get interviews with multiple companies to obtain the most attractive compensation package.
6) In the last 18 months many MNCs were aggressively reviewing “top performers” and awarding them significant pay increases in a bid to retain them, especially when they had obtained an offer from another firm. However, this practice led to an overall cost increase to both the new and existing employer.
7) Many companies are unwilling to lower their expectations for candidates’ language skills, technical skills, managerial and leadership competencies, therefore end up paying at the higher end of compensation bands.

About the Survey
The study represents data compiled from hundreds of individuals who changed jobs for mid to senior level positions in 2007 and early 2008, from one MNC to another. The data pool represents approximately 90% Chinese nationals and 10% foreign nationals with over 115 U.S. or European MNCs across industries in mainland China.
